What Role Does HR Play in Enhancing Employee Motivation?

What is Motivation?

Motivation is defined as a psychological state invoking activity, behavior or action (Stručný výkladový slovník managamentu, 1995).

Humans are naturally motivated to engage in activities that fulfill their needs. Organizations aim to have employees motivated to work towards achieving company goals.

Dimensions of Motivation:

There are 03 key elements of human behavior that are considered in defining motivation (Pauknerová et al., 2006):

  1. Direction – What a person desires to do and what is of interest to them
  2. Intensity – The amount of effort or attempt a person puts into an activity to achieve their desired goals
  3. Persistence – How long an individual continues to try to reach their goals

Role of HR in Employee Motivation:

HR plays a huge role in improving employee morale and motivation. This is done by implementing career development plans, clear reward and recognition policies  and paths for career progression. In terms of short-term strategies, this can be done to enhance employee motivation which includes flexible working options, performance tracking methods and feedback opportunities.

However, HR should foster an effective, productive and an efficient work environment with a pleasant company culture which ensures effective communication between individuals and departments to fine-tune motivational strategies. It is important for HR to adapt both long-term and short term strategies with more focus  to align with individual needs, since what works for one employee might not work for another. Further, team-building activities can also help in understanding and tailoring these strategies.

Impacts of Low Motivation on Business Performance:

Low employee motivation can have long-term effects on businesses, causing high employee turnover, low productivity, poor work quality and reduced profitability. Low motivation leads to less effort, slow work rates, and reduced output at work. This can result in not achieving business objectives, ending up with low profits or losses.

On the other hand, highly motivated employees are more productive and self-driven to achieve both individual goals and company goals. Quality of work and quantity of work of highly motivated employees tend to be high.

Factors that Impact Employee Motivation:

Ø  Salary

Salary can be considered as a basic need for employees which provides a short-term satisfaction. But in the long term, salary solely does not enhance employee performance. Also frequent promises of pay increments will only have temporary effects.

Ø  Non-monetary incentives

Non-financial rewards are a way of satisfying employees’ egos and self-actualization needs.

Ø  Relationship with colleagues

As employees spend most of the time of their day at work, their relationships and interactions with colleagues greatly influence their mood and outlook. Negative experiences or attitudes can lead to loneliness, isolation, reduced job satisfaction and consequently, decreasing motivation.

Ø  Relationship with leadership

Each employee has a hierarchy of needs that must be understood and addressed by their line manager. Effective communication is something built on mutual trust, which allows employees to openly discuss their requirements, thoughts, and emotions. This transparency aids line managers to provide appropriate support and motivation for their team members.

Ø  Company’s culture

According to studies, the reasons employees work are closely linked to their performance. Employees who are able to understand and align their professional goals with their company’s culture and objectives are more motivated. The clarity and strength of the company’s mission statement and values play a crucial role in how well employees align with their employer’s goals

Ø  Learning and development opportunities

Self-actualization often results from high performance, as employees typically strive to do a good job and reach their full potential. Learning & Development (L&D) programs support this by educating and guiding employees in areas that help them develop and advance in their careers

Ø  Performing meaningful work

Non-monetary incentives that address self-actualization focus on helping employees find purpose in their work. Research, including Deloitte’s Talent 2020 series, shows that performing meaningful work is a top motivational driver. Employees are usually motivated by the ability to make a difference through their job. Companies can foster this sense of meaning by creating a culture of ethics, morals, and a Corporate Social Responsibility (CSR) strategy, guiding employees in their search for purpose

How to Motivate Your Employees

Ø  Boost Self-Confidence: Build and develop employees' trust in their own work skills through positive feedback and reminders of past successes. Confident employees are more likely to put in higher quality work and quantity of effort.

Ø  Create a Positive Work Environment: Fostering an work environment built on trust, open communication, and team spirit while ensuring the pleasant and peaceful physical workspace. A supportive and attractive work environment can significantly impact performance.

Ø  Create Value for Work: Increase employee motivation by offering more responsibility and autonomy for individuals. Consider flexible work models like Google’s 20% rule or ROWE (Results Only Work Environment) to allow employees to pursue their interests and self-organize.

Ø  Match Work with Skills and Interests: Align tasks with employees' skills and interests to enhance their intrinsic motivation. Understanding each employee’s abilities and preferences helps in allocating tasks effectively which leads to better performance and skill development.
